Executive Turnover | FaithSearch PartnersThere’s a quiet crisis happening a level up, in the C-suite and senior leadership ranks, and boards aren’t paying enough attention to it. Executive turnover in healthcare has climbed for years. Faith-based organizations aren’t immune. When a CEO, CFO, or CMO leaves early, the real cost is lost momentum on the very thing that sets the organization apart.

The turnover we see rarely comes down to compensation alone. It comes down to fit, and fit is harder to diagnose than a resume.

As a president of a 500-bed faith-based hospital, I saw how fast a leader burns out when the demands of the role outpace the support around them. In faith-based healthcare, leaders are expected to carry the mission, not just manage the operation. Most search processes don’t account for that.

What keeps senior leaders in place?

It starts before the hire. Boards optimize for credentials and track record. Necessary, not sufficient. The leaders who stay are vetted for mission alignment as rigorously as competence.

It continues with real board partnership. Leaders who feel isolated, or sense the board only wants good news, don’t stay. Boards that stay engaged and give leaders room to make mission-aligned calls keep them longer.

It requires building the bench, not just protecting the top seat. Too many leaders treat “expert in everything” as core to their identity, so they hire “less than” to avoid competing with their own seat. Surround yourself with people who have talents you don’t. A confident, mission-driven executive produces far better results than a self-conscious one who feels threatened by top talent. One departure shouldn’t be a crisis.

And it means naming misalignment early. Most organizations know within a year if a leader’s values don’t fit. Waiting two or three years to act costs far more than an honest conversation would have at month six.

Fall planning conversations tend to focus on frontline staffing. Boards should ask the same questions about their own bench: who is one resignation away from becoming a crisis, and what’s actually being done to keep senior leaders engaged and aligned? The organizations that answer honestly, and act on it, will be ready for what’s ahead.
